Evaluation of a pilot Metro / Rural nursing exchange program

Abstract

The Northern Adelaide Local Health Network (NALHN) and Yorke and Northern Local Health Network (YNLHN), in collaboration with Flinders University, have initiated a pilot program to address the critical shortage of nurses in South Australia. The Metro Rural Nursing Exchange Pilot aims to enhance the specialty nursing skills of early career Registered Nurses (RNs) through a six-month exchange between metropolitan and regional health networks. This program seeks to improve recruitment and retention, foster professional development, and strengthen partnerships between NALHN and YNLHN.

This evaluation study employs a mixed-methods approach to assess the impact of the exchange on participants' clinical skills, job satisfaction, and future work intentions. The study involves three cohorts: exchange participants, a comparison group of non-participating early career RNs, and nurse leaders working with the exchange participants. Data collection includes document analysis, surveys, and semi-structured interviews, with quantitative data analyzed using ANOVA and qualitative data through thematic analysis.

Preliminary findings suggest that the exchange program enhances participants' clinical confidence and job satisfaction, contributing to increased retention within the health networks. Participants report improved professional development opportunities and a positive work environment, which are critical factors in their decision to remain in their roles. Additionally, the program fosters stronger collaboration between NALHN and YNLHN, promoting knowledge sharing and continuity of care.

The study's outcomes will inform the development of a sustainable and scalable exchange program, potentially expanding to other health professional groups and locations. This initiative represents a promising strategy to address the nursing workforce challenges in South Australia, ensuring a stable and skilled nursing workforce to meet the growing healthcare demands.

Biography

Jessie is a Registered Nurse, researcher and educator with a background in Emergency Nursing and a passion for regional and remote health. Jessie's research is focussed on nursing workforce challenges including the transition from university to practice and the experiences of early career nurses in regional and remote Australia. Zoe is a registered nurse and nurse educator with a background in acute care medicine, graduate nurse support and recruitment. Zoe is committed to supporting graduate nurse programs and innovative early career workforce projects to build a thriving nursing community in metro and rural South Australia.
